Multi-Lens Framework toward Action-Oriented Change: Institutional Analysis of Root Causes

Abstract

This paper presents a conceptual framework on how to examine organizational issues’ root causes from multiple lenses, synthesize the findings to an interconnected model, and design and implement comprehensive action plans which address the underlying causes, not merely their symptoms. The study first outlines the components of this original framework, then shares an illustrative case application at a Hispanic Serving Institution. Campus organizational data were systematically collected from multiple conceptual lenses applying the framework. Data sources included policy documents, organizational charts, procedural manuals, and interviews with stakeholders. An institutional analysis was conducted across the external/internal policy landscape, procedures, and operations. The findings were aggregated to present a “design thinking” model of the root causes, from which a comprehensive action plan was generated and implemented. The paper details the theoretically grounded and research-informed institutional operational improvements to better serve historically underrepresented students. The framework has since been scaled up and applied systemwide, case examples of which will also be provided. Implications of the framework to a variety of organizations beyond educational institutions are discussed, and implications for conceptualizing leadership from this multi-lens approach.
