Abstract
In an increasingly volatile, uncertain, complex, and ambiguous (VUCA) global environment, organizations face profound challenges in navigating cultural diversity, knowledge management, and adaptive leadership. This study aims to explore how strategic human resource management (SHRM), artificial intelligence (AI), and organizational knowledge can synergistically foster resilient, inclusive, and high-performing leadership frameworks. The objectives of this research are threefold: (1) to examine the mechanisms through which SHRM practices can enhance intercultural leadership and knowledge sharing, (2) to analyze the role of AI in supporting decision-making, knowledge generation, and operational efficiency, and (3) to develop a novel conceptual model integrating SHRM, AI, and organizational knowledge for adaptive and inclusive governance. A qualitative mixed-methods approach was employed to achieve these objectives. Semi-structured interviews were conducted with senior leaders, HR practitioners, and knowledge managers across multinational corporations, NGOs, and governmental organizations. Additionally, case studies of organizations successfully implementing intercultural leadership practices, AI-driven knowledge systems, and inclusive governance were analyzed. Thematic analysis and cross-case synthesis were used to identify recurring patterns, relationships, and best practices, while survey data were incorporated to triangulate qualitative insights and enhance validity. The study introduces a new conceptual model, the Adaptive Intercultural Leadership Knowledge Framework (AILKF), which positions SHRM as a strategic enabler of intercultural competence, workforce adaptability, and knowledge mobilization.
